Default Adjusting Contacts Form Outlook 2013

Hi All

i am struggling with 2 things i am building for our secretaries. They wanted a Contact List with all external contacts which are now spread around the company.
I have added a folder, made some views and changed the standard New Form.

When they share this list, they give the other users READ permission so they cannot edit the contact. This is only done by the secretaries.
However the other users see the standard form, can edit but cannot save. Which is correct.
What i need is a seperate READ form where those users see the columns greyed out. If i change the READ form and set fields to read only it also applies to the secretaries. Is there a way to get a seperate read form for those other users (all greyed out) but that the secretaries still can edit.

Also i noticed that the contacts i have added before i made changes to the form still have the old form. Even some contacts still have the standard form. It seems that i need to create the form first and than add the contacts. But what happens when we need to change the form in a year or so. The contacts still have the old form displayed. What am i doing wrong?
